領(lǐng)導(dǎo)者言行一致對下屬工作績效的影響:基于工作與非工作雙重情境的研究

摘要: 本研究扎根于中國情境,提出了華人領(lǐng)導(dǎo)者言行一致包括工作言行一致和私交言行一致,并從"報"文化視角考察了領(lǐng)導(dǎo)者言行一致與下屬工作績效的之間的中介和調(diào)節(jié)機制,即下屬效忠(工具型和情感型)的中介作用和關(guān)系認知圖式(工具型和情感型)的調(diào)節(jié)作用。基于120份數(shù)據(jù),結(jié)果表明,領(lǐng)導(dǎo)者工作言行一致通過工具型效忠影響下屬的工作績效,領(lǐng)導(dǎo)者私交言行一致通過情感型效忠影響下屬工作績效。下屬的工具型關(guān)系認知圖式正向調(diào)節(jié)"領(lǐng)導(dǎo)者工作言行一致與下屬工具型效忠之間的關(guān)系"以及"工具型效忠在領(lǐng)導(dǎo)者工作言行一致與下屬工作績效之間的中介作用。下屬的情感型關(guān)系認知圖式正向調(diào)節(jié)"領(lǐng)導(dǎo)者私交言行一致與下屬情感型效忠之間的關(guān)系"以及"情感型效忠在領(lǐng)導(dǎo)者私交言行一致與下屬工作績效之間的中介作用"。 This study proposed two types of leader behavioral integrity(i.e., work-related behavioral integrity and private affair-related behavioral integrity) in the Chinese context. Then, this study explored the effect of such two types of leader behavioral integrity on subordinates' performance from the perspective of "Bao" culture. Specifically, this study proposed the mediating role of subordinates' loyalty to the leader(instrumental loyalty vs affective loyalty) and the moderating role of relational schema(instrumental relational schema and affective relational schema). Based on the data of 120 employees and their supervisor, the result showed that leaders' work-related behavioral integrity exerted indirect effect on subordinates' job performance via the role of instrumental loyalty, while private affairrelated behavioral integrity exerted indirect effect on subordinates' job performance via the role of affective loyalty. Moreover, subordinates' instrumental relational schema strengthened the relationship between leaders' work-related behavioral integrity and instrumental loyalty and the indirect effect of leaders' work-related behavioral integrity on job performance through instrumental loyalty. Subordinates' affective relational schema strengthened the relationship between leaders' private affair-related behavioral integrity and affective loyalty and the indirect effect of leaders' private affair-related behavioral integrity on job performance through affective loyalty.
