新入職幼兒園教師職業(yè)適應(yīng)對職業(yè)認同的影響:職業(yè)發(fā)展支持的并列中介效應(yīng)

摘要: 為探討新入職幼兒園教師職業(yè)適應(yīng)對職業(yè)認同的影響以及職業(yè)發(fā)展支持在其中的作用,本研究對402名新入職幼兒園教師進行問卷調(diào)查,結(jié)果發(fā)現(xiàn)新入職幼兒園教師的職業(yè)適應(yīng)較好,處于中等以上水平,園所等級、文化程度、工資水平、入職年限越高,職業(yè)適應(yīng)度越高;職業(yè)認同處于中等水平,園所等級、工資水平、入職年限越高,職業(yè)認同度越高,但文化程度、年齡越高,職業(yè)認同度越低;職業(yè)發(fā)展支持處于中等以上水平,園所等級和入職年限越高,職業(yè)發(fā)展支持度越高;職業(yè)適應(yīng)、職業(yè)發(fā)展支持、職業(yè)認同三者之間存在顯著正相關(guān),職業(yè)發(fā)展支持在職業(yè)適應(yīng)對職業(yè)認同的影響中起部分中介作用;職業(yè)發(fā)展支持下的四個因子"提高薪資待遇""改善工作環(huán)境""職業(yè)發(fā)展規(guī)劃""情感與生活關(guān)懷"作為并列中介變量分別在職業(yè)適應(yīng)對職業(yè)認同的影響中具有部分中介效應(yīng)。新入職幼兒園教師職業(yè)適應(yīng)和職業(yè)認同度的提高不僅需要政府政策支持和教師個人努力,也需要幼兒園管理者采取提高薪資待遇、改善工作環(huán)境、引導(dǎo)職業(yè)發(fā)展規(guī)劃、給予情感與生活關(guān)懷等支持教師職業(yè)發(fā)展的具體措施。 The study investigated 402 new kindergarten teachers,firstly analyzed the differences in career adaptation,career development support and career identity of new kindergarten teachers,and then discussed the influence mechanism of new kindergarten teachers' career adaptation on vocational identity.The results show that there are significant differences in the career adaptation,vocational identity and career development support of new kindergarten teachers in terms of cultural level,salary level,age,work seniority and kindergarten level. There is a significant positive correlation between career adaptation and vocational identity of new preschool teachers. The career development support has mediating effect between career adaptation and vocational identity,and the mediating effects of improving salary,working environment,career development planning,caring for emotion and quality of life are slightly different. The improvement of new kindergarten teachers' career adaptation and vocational identity requires not only government's policy support and individual efforts of kindergarten teachers,but also kindergarten managers to take measures such as raising salary,improving working environment,career development planning,and emotional and life care.
