知識領(lǐng)導力視角下親社會化意義建構(gòu)機制對知識隱藏意愿的影響

摘要: 以知識領(lǐng)導力為研究視角,借鑒意義建構(gòu)理論,探討知識密集型團隊知識領(lǐng)導力如何通過團隊目標承諾與知識導向親社會化影響力作用于團隊成員的知識隱藏意愿,并提出相應(yīng)的理論假設(shè)。通過建立結(jié)構(gòu)方程模型,對問卷調(diào)查中收集的數(shù)據(jù)進行檢驗與分析。研究表明:知識領(lǐng)導力負向影響知識隱藏意愿;知識導向親社會化影響力部分中介知識領(lǐng)導力與知識隱藏意愿的關(guān)系;團隊目標承諾中介效應(yīng)不顯著,但與知識導向親社會化影響力的交互項對知識隱藏意愿具有負向作用。 This research adopts a perspective of knowledge leadership, aiming to explore how knowledge leadership affects knowledge withholding intentions of knowledge-intensive team members through its prosocial sense making mechanisms, namely, team goal commitment and knowledge-oriented prosocial impact. Theoretical hypotheses proposed were empirically tested by analyzing quantitative data from a two-wave questionnaire survey through establishing structural equation model. The results suggest that knowledge leadership and knowledge-oriented prosocial impact have significantly negative effect on knowledge withholding intention. Moreover, knowledge-oriented prosocial impact partially mediates the relationship between knowledge leadership and knowledge withholding intention, whereas the mediating role of team goal commitment is not significant. Nevertheless, the interaction of team goal commitment and knowledge-oriented prosocial impact negatively affects knowledge withholding intention.
